Situation
Numero Zero is a socially innovative restaurant based in Perugia (Italy) and part of a wider inclusion and mental health programme promoted by the Fondazione La Città del Sole. It represents a strong example of how the hospitality sector can become a concrete space for inclusion, combining high-quality food service with structured support for neurodivergent people.
Workplace challenge/barrier related to neurodiversity:
- Neurodivergent people often face difficulties accessing and sustaining employment in standard labour market conditions, especially in fast-paced sectors such as hospitality.
- The initiative responds to a need for stable, real-world employment pathways that bridge protected/support settings and everyday community environments.
- The practice also addresses stigma and limited public understanding of neurodiversity by making inclusion visible in an everyday customer-facing setting.
Action
Employer-led programme, practice, or approach:
- Created a “dual-identity” operating model – daytime functions as a daycare/social support centre; evenings operate as a restaurant open to the public.
- Integrated neurodivergent people into real, paid roles embedded in daily restaurant operations (not simulated work).
- Built a structured coordination and supervision system involving clinical staff and project professionals to align work organisation with individual needs and support wellbeing and communication.
- Combined this support with experienced hospitality professionals to maintain service quality and enable skill transfer.
Result
Outcomes and evidence of impact:
- Inclusion is embedded as a stable employment pathway and a core organisational identity rather than a one-off charitable initiative.
- More than 50% of the workforce is neurodivergent, working side by side with restaurant professionals.
- The model provides practical supports (clear structures, continuous guidance and supervision) while keeping the work professional and demanding.
- Community-level impact: customers regularly interact with neurodivergent workers in a normalised setting, contributing to awareness and stigma reduction.
Transferability and Key Takeaways
- This model can be transferred to other customer-facing services where “real work + structured support” can be embedded into daily operations.
- Success conditions: clear supervision and coordination, multidisciplinary teamwork (clinical/project + operational staff), and predictable routines/structures.
- Maintaining professional standards alongside adjustments increases credibility, sustainability and skill development outcomes.
