Situation
PizzAut is a pioneering Italian social inclusion project based in the province of Milan, founded by Nico Acampora, a father of an autistic child. Born from a personal need and transformed into a structured social enterprise, PizzAut aims to create real, dignified and sustainable employment opportunities for autistic people, while also promoting broader cultural change around neurodiversity, inclusion and rights.
At its core, PizzAut challenges the idea that autism should be addressed only through care or assistance, instead affirming the right to work, autonomy and full social participation for autistic people.
Workplace challenge / barrier related to neurodiversity:
- Autistic people can face barriers to dignified, sustainable employment and may be channelled primarily into care/assistance rather than rights-based participation in work.
- The hospitality sector can be challenging due to pace, communication demands and sensory overload—requiring intentional job and environment design.
- The project emerged from the need to create concrete employment opportunities while also shifting public narratives around autism toward rights, competence and social value.
Action
Employer-led programme, practice, or approach:
- Established two restaurants/pizzerias integrated into the local hospitality economy, employing autistic young adults under regular contracts.
- Organised the work environment to be predictable and accessible: clearly structured tasks, adapted communication, and attention to sensory aspects to reduce overload.
- Implemented AutAcademy, a structured training pathway for catering that combines technical skills (kitchen/service/hygiene/organisation), soft skills (communication, teamwork, time management) and gradual exposure to real work contexts.
- Expanded inclusion beyond employment through “gyms of independent living”, offering supported spaces to practise autonomy (daily life skills, social abilities, decision-making) at an individual pace.
- Ran advocacy and awareness-raising activities through media, public events, school activities and dialogue with institutions to promote policy and cultural change.
Result
Outcomes and evidence of impact:
- Created real employment opportunities for autistic people within a competitive business context (not a sheltered workshop), showing inclusion and quality can go together.
- Demonstrated practical workplace adjustments (task structure, adapted communication, sensory management) that enable autistic workers to contribute their strengths in catering contexts.
- Built an integrated ecosystem linking training, employment, advocacy and independent living, supporting longer-term autonomy and participation.
- Contributed to broader cultural change by shifting narratives from pity/charity to rights and competence.
Transferability and Key Takeaways
- Transferable as an “inclusive ecosystem” model: combine job access with tailored training and ongoing supports, and extend inclusion into autonomy and community participation.
- Success conditions: leadership commitment to regular employment contracts, multidisciplinary support (educators/tutors + sector professionals), and intentional job/environment design for predictability and sensory accessibility.
- Advocacy/communication strengthens sustainability by building community buy-in and normalising neurodiversity.
